Whole team doesn’t trust our VP

hey everyone, have an unfortunate situation where a VP of sales has come in and we have a lack of trust/interest in working for him long term. in 5 months he's done the following. 

1. changed quota 3 times every time for the worse. From the quota I was hired on to my average attainment has resulted in 13k less a qtr on pay outs. 

2. failed to learn the product at all. we can't go to him for any sort of coaching and are still running our own cycles without any true manager. 

3. took our team meetings from actionable hour long sessions into an hour long forecasting call. 

4. fired a team member that hit quota in the first quarter, and then hit 70% without any pip.  

5. alienated top performers by coming down on activity metrics when they are well over quota and without any clear directives prior to admonishment. 

6. implemented a forecasting methodology where our forecast needs to add up to our quota, so we can't even forecast appropriately. 

I could go on, but those are the highlights. I think it's a good company with strong product market fit, but unsure how to proceed. 

has anyone had experience with anything like this? if so have they gone to the founders? 

currently a series B about 100 employees

Good advice! You are not in control so the only option is to give it a little time try the system they have laid out. Look if you are unhappy. If anyone is a bad hire you have to wonder about management above them.

you know not a bad idea. maybe not to the investors, but to the CEO maybe?

or maybe someone needs to try to talk to the VP and just ask if they realize what has happened

VP won't listen based on the post here, and it's too late to revert back. CEO will not want to fall on the sword and fire because they'll need to spend time replacing this VP. Investors will fast track this as they have skin in the game and sales is the engine to get the returns they want. It would be bold, but pretty epic.

Who's his manager? I mean, I rarely recommend going over anybody's head, but communicating these concerns might be an option.

Unless the VP's boss is his former college roommate...in which case, you may have no choice but to start looking.

The fired team member for being a 100% then 70% with no PIP is a huge issue and a situation I couldnt be at. Way to much pressure to constantly deliver if one okay quarter is a fire-able offense.

Unless that rep was the biggest ass and everyone was waiting for a reason for him to be let go, I would start interviewing.

But that is just me

VP of sales juicing forecasts makes me wonder if your sales actually has power within your org? I ran from a similar situation when I realized our sales was subordinate to finance and marketing.

This sounds scarily similar to what's happening at my job now.

The new VP came onboard, in less than 90 days let go of two employees -- one of them was the longest standing on the sales team to date with a history of meeting quota until our PIP went dry, and the other was honestly never a great performer so more understandable but has children at home.

The crazy part is he brought on a new hire who the VP seems to think is IT, but from what I've seen, he is mediocre at best and slow-paced to boot.

He also changes our process literally every week, sometimes more than once a week & he has now broken salesforce to the point where nothing works properly & is creating more work for us because he does not understand the triggers.

When the last VP left, the CEO begged me to give the new guy 90-days because he was nervous about the turnover rate. We're just past that point and all I have seen is bad advice, the lowest MRR to date last month, broken & confusing processes put in place, and then when confronted him about how I don't feel set up for success based on the sub-teams he created (guess who is working with the know-nothing new guy) & he yelled at me.

He did later apologize and started to implement some of the many ideas I gave him regarding processes and creating a better training structure. Based on his reaction, I decided to give him at least one more month to see a potential turnaround, but I am still like on-the-fence-one-foot-out-the-door about the whole situation.

Basically, there is a training program he signed us up for that I want to complete (it comes with a cert), but if I don't see traction & fast within that time, I am 100% going to the investors & then also leaving with my certification.

Grouped letter from all sales people to the CEO to ask for replacements. What you wrote is already enough for any good leader to understand something is wrong - especially if all the sales team signed the letter.

If after that, nothing happen, look for another job. The company is doomed
