First 90 days as an actual SDR manager?

Had two late stage discussions, my enterprise AE one fell through but my SDR manager role extended an offer.

120k OTE with 85K base.

12 person primarily warm/inside team.

I've been a mentor, I've been a Sr.BDR/equivalent in other roles, and now I'm taking my hate of shit sales managers I had in the past and trying to provide the support I didn't have coming up.

Like what I assume a nervous parent would feel like, I don't want to fuck this up.

What are some essentials to be done early to make a big impact?

That’s kind of how I got the job. I expressed very real disgust at shit sales management and drilled down on the orgs enablement process, their progression paths, etc to get a feel for how a new hungry rep can get what they want.

Fuck yeah. for your one-on-ones, have a clear agenda of what will happen each time. IE - How are they, really, outside of sales. - A call or email they want coaching on - An idea they have to make their process, or the process better - And anything you can do to be a better manager

Or something like that.

in your first group meeting with the team, let them know that your main goal is to help them succeed.

then get to know the team, what they care about what they like about the job and also what they would like to see changed.

look for common trends.

do NOT come in and make big changes right away.

I'd add that when you offer to help them succeed, back that up by providing that support and going to bat for the team.

In all seriousness -  realize you're not going to be the beloved manager you think you will.  You will quickly realize that the crap things your previous managers did were for certain reasons and you'll probably repeat them.  That said, you can be a better manager then they were by focusing on just a couple things and improving on those.

For example - I have always felt out of the loop when working remotely.  So when I have managed people, I have always focused on making sure everyone feels up-to-date on company happenings and intra-company relationships.  Its a small thing, but if it was important to me, its probably important to others as well.

Tbh, I’d like to offer you a response but I’m tired of typing it out. Search the WR. You’ll find plenty of responses.

More importantly, don’t overthink it. Just make your reps successful. Aim at the things you wish your manager would have done, not to “help” you, but to enhance and enable you. To make your job easier to excel and perform at. It’s not rocket science

keep in mind that you're going to be dealing with very junior people, so training is always going to be part of your job. More importantly, sales managers operate as "therapists" often. You'll going to be near constantly dealing with SDR's that experience hte high's and low's of sales. Be ready to set up a support system essentially
